From: Mike Kubasak

What keeps you?

I am amazed that companies ask great "exit" interview questions but neglect asking their employees early enough what keeps them at the company or what might entice them away.

Upper management might respond to this by saying, "You’ve got to be kidding," "Isn’t that illegal," or "What if I get an answer I don’t want to hear?" If you don’t ask, you just keep guessing what your employees really want. The year-end bonus might please them temporarily but if the key to retaining Rebecca is to give her a chance to learn something new, how could you ever guess that?

How do you bring this up? How do you get honest input from your employees? There is no single way or time to ask. It could happen during a review or career discussion with your employees. (You do hold these, don’t you?) You could also schedule a meeting with your valued employees for the express purpose of finding out what will keep them.

One owner sent the following "invitation" to his key people to given them time to think and prepare for the conversation:

You Are Invited To Attend

The next step in your continued development.

You make a difference and I value your contributions.

Let’s discuss some things that are important to you and me:

What will keep you here?

What might entice you away?

What is most rewarding about your work?

Are we fully utilizing your talents?

What is inhibiting your success and growth?

What can I do differently to assist you?

Please schedule a meeting with me within the next two weeks to discuss this and anything else you would like to talk about. Thank you!

Regardless of when you start this dialogue, set the context by telling employees how critical they are to you and the company, and how important it is to you that they stay. Then find out what will keep them. Listen carefully to their responses. Write it down. Tell them you honestly want to hear their answers and that you want to partner with them to help them get what they want and need. Your job: review your notes weekly or monthly and ask yourself what you’ve done for that employee that relates to his/her needs. It’s a great method to build synergy and passion within the organization and keep people.
